초록
This study examines how the three components of informal learning—external information search, learning with others, and self-reflection—independently influence the transfer of learning among employees in small and medium-sized enterprises (SMEs). It further analyzes how four dimensions of AI literacy (AI utilization, critical evaluation, ethical use, and creative application) moderate these relationships. Hierarchical regression analyses using data from 396 SME employees revealed that all three dimensions of informal learning had significant positive effects on the transfer of learning. Among the AI literacy factors, only critical evaluation demonstrated a notable moderating function—amplifying the effect of learning with others (β = .201**) but reducing the influence of external information search (β = –.159*) and self-reflection (β = –.213**). These results highlight critical evaluation as a central cognitive capacity that influences how informal learning is interpreted and enacted in AI-integrated work contexts.
